This is not right, to simulate the real world my trucks need to make what i make as a Driver per mile and not me working just to keep my trucks on the road, why would anyone want to start a truck company like that? No, upgrading your hired drivers truck doesn't affect anything. So for the start take the cheapest truck, strip it completely to save money. They're level increasing works the same as yours. After jobs you get XP and this way you will level up every now and then. So do your drivers, the higher level they become, the more they going to earn for you.

There's a lot of variables. I have several drivers earning around 10,000/day. The more training they have, the more money they make (just like you.). Sometimes they make more with customer trailers, sometimes not. Depends on if you have trailers matched for loads in their town. Also the most upgraded your truck is, the more money they make.
